Resumo

This study evaluates the effectiveness of the formal women's mentoring program implemented at Petrobras, investigating the potential gains resulting from the future integration of artificial intelligence (AI) tools into the process. In a sector historically dominated by men, the program aligns with the principles of UN SDG 5, aiming to expand female representation in leadership positions and reinforce knowledge management strategies geared toward inclusion. Evidence indicates that gender diversity fosters innovation and organizational growth.

Adopting a mixed-methods approach, the research combines qualitative analyses based on internal data with Design Science Research principles, in addition to literature reviews and institutional report studies. This methodological framework seeks to measure the program's impact on participants’ career progression as well as the potential benefits arising from the adoption of generative AI.

The human component has proven essential for the transmission of experiences and the consolidation of support networks, which are fundamental elements for the success of mentoring. However, the future implementation of AI tools is expected to optimize mentor–mentee matching and enable continuous progress monitoring through adaptive feedback and data analysis. This synergy between human expertise and technological precision is projected to enhance the program's effectiveness, accelerate the advancement of women into leadership roles, and strengthen the organizational strategy for promoting gender equality. This study contributes to the area of Knowledge Management by exploring the application of AI in mentoring programs for the achievement of diversity and inclusion goals.
